Human Resources Management and Its Importance Essay

The process of defining HRM leads us to two different definitions. The first definition of HRM is that it is the process of managing people in organizations in a structured and thorough manner. This covers the fields of staffing (hiring people), retention of people, pay and perks setting and management, performance management, change management and taking care of exits from the company to round off the activities. The second definition of HRM encompasses the management of people in organizations from a macro perspective i.e. managing people in the form of a collective relationship between management and employees. This approach focuses on the objectives and outcomes of the HRM function. What this means is that the HR function in contemporary organizations is concerned with the notions of people enabling, people development and a focus on making the â€Å"employment relationship† fulfilling for both the management and employees. Organizational Psychology holds that successful organizations do not owe their success solely to market realities and sustainable competitive advantages. Actually, there is a lot more. Successful companies are those that consider their human capital as their most important asset. Facts and figures are the quantitative elements of successful management, yet the qualitative, i.e. the cognitive aspects, are those that actually make or break an organization. Human Resources Management (HRM) is the strategic management of the employees, who individually and collectively contribute to the achievement of the strategic objectives of the organization. Assuming that the employees of an organization are individuals with own mental maps and perceptions, own goals and own personalities and as such they cannot be perceived as a whole, HRM holds that the organization should be able to employ both individual and group psychology in order to commit employees to the achievement of organizational goals . Aiming to enable the organization to achieve its strategic goals by attracting, retaining and developing employees, HRM functions as the link between the organization and the employees. A company should first become aware of the needs of its employees, and at a later stage, understand and evaluate these needs in order to make its employees perceive their job as a part of their personal life, and not as a routine obligation. To that end, HRM is very crucial for the whole function of an organization because it assists the organization to create loyal employees, who are ready to offer their best. The HRM activities in modern organizations are typically performed in communication with the General Management in an effort to provide a variety of views when a decision must be taken. In that way, decision making is not subject to the individual perceptions of the HR or the General Manager, but it becomes the outcome of strategic consensus. The main goals / responsibilities of HRM are: †¢ To retain low employee turnover rate by inspiring people to work for the company †¢ To attract new employees †¢ To contribute to employee development To achieve these goals, Human Resources Management trains and motivates the employees by communicating ethical policies and socially responsible behaviour to them. In doing so, it plays a significant role in clarifying the organization’s problems and providing solutions, while making employees working more efficiently. On the other hand, challenges do not cease for the HRM. Modern organizations can survive in the dynamic, competitive environment of today only if they capitalize on the full potential of each employee. Unfortunately, many companies have not understood the importance of the human capital in successful operations. The recruitment and selection of the best employees is a very difficult obligation. Even companies that are voted in the top-ten places to work at, often endure long periods of hard work to realize that human element is all an organization should care about. New challenges arise even now for the organization, and it is certain that new challenges will never cease to emerge. Therefore, the use of proper Human Resources techniques is a really powerful way for organizations to overcome these challenges, and to improve not only their quantitative goals but also their organizational culture, and their qualitative, cognitive aspects.

The Use of Mythological Allusions in Margaret Atwood’s Poetry

In poetry, allusions are often used to help reinforce a point or characterize the speaker or the addressee. In the case of Margaret Atwood’s poems, â€Å"Helen of Troy Does Countertop Dancing† and â€Å"Sekhmet Lion-Headed Goddess of War†, allusions are used to empower and change the way we view the female speaker. This is especially obvious in â€Å"Helen of Troy Does Countertop Dancing†.The poem is about a stripper, which is considered to be quite a degrading job in today’s society. Normally such a protagonist would be looked down upon and pitied by the readers, and yet through allusions to Helen of Troy (a woman widely considered to be the most beautiful of the ancient world, and also the sole cause of the Trojan War according to myth) the speak er comes off as superior to women with â€Å"respectable† jobs, and also to the men who watch her, when you would think it would be the other way around.In using lines such as â€Å"I don’t let on to everyone, / but lean close and I’ll whisper: / My mother was raped by a holy swan† (Countertop, 59-61) Atwood references Helen of Troy’s links to the Gods of Greek mythology (her father was Zeus; he had appeared to Helen’s mother in the form of a golden swan and raped [or had consensual sex with, depending on the version of the story that you read] her), and makes her speaker seem otherworldly and goddess-like in doing so.Instead of feeling ashamed of herself for her employment, the speaker feels superior in that she can make so many men swoon, much like Helen of Troy, and also in the knowledge that they cannot lay a finger on her; â€Å"I hover six inches in the air/ in my blazing swan-egg of light. / You think I’m not a goddess? / Try me. / This is a touch song. / Touch me and you’ll burn. † (Countertop, 78-83). Atwood uses these allusions to aid in the acceptance of the feminist view on such a controversial subject as stripping or prostitution.In â€Å"Sekhmet, Lion-Headed Goddess of War†, Atwood references the Egyptian goddess of war and destruction, Sekhmet, daughter of the god Ra, and various other Ancient Egyptian deities, most notably Osiris. The speaker in this poem seems to be Sekhmet herself, or at least a statue of her, much like in â€Å"Siren’s Song†, where the sirens are the speakers. In mythology, Sekhmet is the daughter of the sun god Ra, who unleashes her upon the world to bring vengeance upon those who have rebelled against him.She goes crazy with blood-lust and begins to kill everyone resulting in her being tricked into drinking red dyed beer by the men of the day in order to stop her killing rampage. With a bit of cleaver emphasis, and a feminist viewpoint, Atw ood turns Sekhmet into a proud and fearsome warrior queen, who is not content to sit in a museum with the god â€Å"†¦who wouldn’t hurt a fly† (Sekhmet, 2), Osiris, and who would like to go back to the days when she was worshipped, not just shown to children learning about cultural diversity.Both of these poems utilize strong female characters in their allusions, most probably because Atwood tends to write from a feminist viewpoint and likes her woman to have ower over the men, as opposed to in the majority of society, where the view is quite patriarchal, and the men tend to hold power over the women. Helen of Troy, the femme fatale who caused one of the greatest conflicts of the ancient world, and Sekhmet one of the most revered, and certainly the most feared warrior of the Egyptian empire are strong, untouchable and confident in themselves, just the sort of woman that Atwood believes all women should strive to be like.Because of these references, we do not see a degraded stripper who is taunted and looked down upon, or a lonely and forgotten goddess sitting in a museum gathering dust. Instead we see an unattainable woman of unsurpassable beauty, above the people who sneer at her, confident in her own skin, and a proud, fierce warrior goddess who remembers her glory days but still knows that she will never be forgotten.Margaret Atwood uses allusions to mythological figures to the highest degree, giving protagonists that would normally be seen as weak or pitiful characteristics of such influential women; she empowers her speakers with these allusions, using them to show us a different, stronger side to cliche characters that we thought we already knew. However, throughout history, nurse leaders have advocated the importance of higher education for nurses. But as nursing shortages developed, the need for more and more nurses became apparent. To help solve the nursing shortage problem, Mildred Montag developed the associate degree of nursing program (ADN) in 1952. It was designed to be completed in two years and provide a balance of general nursing education along with clinical courses. The original program designed by Mildred Montag was for associate degree nurses to work under the supervision of professional baccalaureate prepared nurses. Due to confusion, the graduates of the associate degree nursing program were allowed to sit for the National Council Licensure Examination (NCLEX-RN). This NCLEX exam was the same exam given to baccalaureate degree nurses (Creasia Friberg, 2011). Now, associate degree nurses can be found in almost every setting from hospitals to long term care facilities. However, even though associate nurses have the skills to provide adequate patient care, the advanced education of the baccalaureate degree nurse provides leadership skills, advanced critical thinking skill and improved patient outcomes (Lane Kohlenberg, 2010). Therefore, in recent years the difference in competencies between the associate degree nurse and the baccalaureate degree nurse has been examined, resulting in a push for more nurses to obtain a bachelors degree (BSN). Associate degree nursing programs teach the technical aspect of nursing care. An associate prepared nurse can function well at the bedside. She can monitor the patient’s needs and record the outcomes of treatments. An associate prepared nurse can use critical thinking skills to determine her best course of action in most situations. But the constantly changing field of healthcare is demanding higher educated nurses. It is demanding nurses that are more professional and have an understanding of theory based practice. Nursing and medical organizations across the nation are recommending that all RNs advance their education. An advanced level of education can improve patient safety and quality of care (Fact Sheet: Creating, 2013). This has been evidenced by numerous studies on the correlation between higher educated nurses and patient outcomes. Researchers at the University of Pennsylvania conducted a study that found surgical patients had 14% lower odds of dying as an inpatient within 30 days when being cared for by higher educated nurses. Another study conducted at the University of Toronto found hospitals that increased their pool of baccalaureate prepared nurses by just 10% had a decrease in death of discharged patients (Fact Sheet: Creating, 2013). To fully understand the differences in competencies between an ADN and a BSN, it may be necessary to evaluate how each would perform in a specific patient care situation. For example, a 66 year male is hospitalized with an open wound on his leg. The wound is positive for MRSA and the patient is diabetic. The associate degree nurse dresses the wound properly, and teaches the patient how to take care of the wound. She helps manage the patient’s diabetes and teaches him how to manage it at home. The patient is discharged home with instructions and prescriptions. He is re-admitted a week later with high blood sugars and a worsening leg wound. The same patient is cared for by a nurse with a BSN. During his stay the nurse dresses his wound properly, and manages his blood sugar levels. During her time with him, the nurse questions the patient about his family and his home. Through casual conversation she discovers the patient lives alone, but his daughter lives close by. She also learns he is unable to clean his home properly, but he is adamant about staying there. With the patient’s permission, the nurse contacts the patient’s daughter to learn more about the challenges the patient faces in caring for himself. After talking with the daughter, the nurse discovers the patient has not had an eye exam in 5 years and his vision is poor. He does not follow a diabetic diet and prefers to eat out rather than cook at home. Armed with this new information, the nurse talks with the patient. She used the metaparadigm of nursing model to treat the patient as a whole. The metaparadigm consists of person, environment, health, nursing and how they all interact with each other. Costs of Workplace Conflicts Essay Not all cost factors are relevant to every conflict, but every conflict incurs several of these costs. 1. Lost work time Managers’ Time: Studies show that 42% of a managers time is spent on conflict related negotiations among employees. Over 65% of performance problems result from strained relationships between employees, not from deficits in individual employees skill or motivation. Individuals’ Time: Studies show that 52% of employees have lost work time worrying about how they have been treated. 22% have deliberately slowed down their work in response to rude or insensitive behavior. Tension and stress reduce motivation and disturb concentration. A loss of 25% (doing things other than work related activities, such as discussing the dispute, playing computer games, finding reasons to get out of the area) reduces an average work week to fewer than 20 hours. 2. Absenteeism and Illness Absenteeism has been shown to correlate with job stress, especially the stress associated with anger toward co-workers. Science has determined that nearly every physical illness and injury, from viral infections to  cancer to workplace accidents, is partially psychogenic. Her mom and dad came to visit her. She had a session with doctor Miller. She told him about her social work plans. He said that she must talk to other kids about their backgrounds. They went swimming with everyone. In the bus Alice was sitting next to Margie. She asked Alice to go with her and take off. Alices mom and dad came to visit her again and brought a letter from Joel. Frank asked Alice out. But she said that she was too busy with family things. Joel was visiting her at her home. He kissed her again. She had to go to school again. But shes scared. She decided not keeping a diary anymore. Alice died three weeks after she decided not keeping a diary anymore. Her parents found her dead. If it was an accidental overdose or a premeditated overdose, no one knows. Expectations: I expected that everything would came good with Alice. I expected that she would do anything to stay away from the drugs. The book didnt end the way I had expected. Alice died instead of everything would be good. I would have liked it to end in a different way. I would have liked it that Alice was still alive. And that she good live her life further without drugs. Overall opinion: I liked the book, because while reading this book I know a lot more about drugs. I also liked the book because you can see everything through the eyes of a drug addict. And normally you only hear stories about drugs from people who have never used drugs.

September 11 and the Death of Moral Judgment The nation is in crisis: a national security crisis and a crisis of moral judgment. What is the right thing to do? People disagree. Then comes the big mistake: observing disagreement, people conclude that there is no right answer, no way to make a judgment. Worse, they conclude that to judge is arrogant and dangerous, so that in an odd twist, the only thing that appears to be morally irresponsible is the attempt to make a morally responsible judgment. On the contrary, abdicating judgment is the problem. Democracy itself is based on the notion that reasonable people will disagree and that it is possible to make judgments about our disagreements - not that there is necessarily one right answer; there may be several partially right answers. But there are certainly some wrong answers and better and worse judgments about them. So, how do we judge? First, we can think clearly about the words we use. Second, we can stop looking for pure good or pure evil; innocence and guilt are not found in pure forms in the real world. Third, we can learn to distinguish among kinds and degrees of evils (And there are plenty of kinds: cruelty, neglect, exploitation, etc.) To illustrate: "One man's terrorist is another man's freedom fighter." Many people fighting for very different causes call themselves "freedom fighters." But they usually let us know what they mean. Osama bin Laden's statements tell us that his goal is to free the Muslim world of infidels and their influence. He seeks freedom to establish theocratic regimes that would suppress women, as well as religious and political dissidents. We can argue about whether or not this is "freedom" in any meaningful sense, but the important thing is to be clear about what he means. For the sake of argument, let us say that he is a freedom fighter. Martin Luther King was a freedom fighter. Mahatma Gandhi was a freedom fighter. Neither could be called "terrorist" by any stretch of the imagination. They renounced violence as a means. Osama Bin Laden, on the other hand, embraces a strategy of targeting civilians in order to terrify and intimidate the population, undermine opposing governments, and achieve his political aims. Whether he is a freedom fighter or not, he is a te rrorist. "The enemy of my enemy is my friend" This is an important practical principle, but it is not a moral principle.

On May 22, 1994 it was my ninth birthday. My mom and dad decided to go on a cruise to the Bahamas. We went on one of the Carnival cruise ships. This boat was the biggest boats I ever saw. When we rushed to get on the cruise ship I saw that there were so many rooms and shops. My favorite room was the Game room, when I entered the game room there were so many games and seemed like there were hundreds and hundreds of them. I started to get bored so I left. When I went to back to our room my dad was thinking about going scuba diving. The following morning my dad planned to go scuba diving when all the tourist went to go sight seeing on the island. We went to the scuba shop and rented all the gear. When the boat came I put on all the gear. For example, the air tanks, goggles, and the regulator. When we got on the boat we had to sit on the edge, so we could flip over the side. Finally, the boat stopped and I could barely see the islands. The captain said not to go past the big cones. I was pretty scared because the water was so deep, but I finally jumped off. Scuba diving was scary so all I did was follow my dad. I finally stop being afraid and looked at all the colors that were weird and unusual. The colors were hot orange and dark red. My favorite coral was the one with the hair on it. Within the business world, there are different theories of effective change implementation. The corporation this research focuses on is Duke University Children’s Hospital, which is highlighted in the textbook. The topic of the research paper will focus on the process of implementing change within the hospital. Implementing change within organizations is very relevant to this course. Not only is the course called Leading Organization Change, but the topics we have been focusing on revolve around methods of implementing change. With changes, organizations need to take steps to fully plan the change in order to ensure a smooth transition and acceptance (Spector, 2013). Research will show how Duke University Children’s Hospital assessed the internal and external forces that impacted the change and how they assessed if the organization was ready for change. Also, research will show what model and strategies were used during the organizational change along with an analysis o f whether resistance to the change occurred and if so, how it was dealt with. Finally, I will strategize how to handle leading group changes within a similar context. Often times, financial crises spurs change in organizations. This was the case for Duke University Children’s Hospital. An assessment was made by the key administrators that showed how dire their financial situation truly was due to various reasons. This resulted in the pending elimination of programs and reduced services. Additionally, sales productivity had dramatically fallen as well as patient and staff satisfaction reaching its lowest point. These negative factors caused the hospital to make an assessment that they were ready for change. Change was the only thing that would keep their doors open to the public and Meliones knew that once people understood the situation more fully, change would be a goal on all of the staff’s minds. The first step Meliones took was to diagnose what the root causes of the financial crisis was with the staff (Spector, 2013). By creating a sense of urgency around the need for change to a wide variety of staff members, the change impleme ntation process started out on the right path (Russell, 2013). One problem they immediately noticed was that each group of employees (accountants, administrators, clinicians, etc.) was working towards individual goals instead of understanding what the goals of the organization were. This assessment of internal forces that could impact  the change led the staff to understand that it was essential to create a sense of shared responsibility for the organization’s performance as well as changing the previous patterns of behavior. The hospital’s chief medical director, Jon Meliones, realized that these problems could not be addressed by the chief executive officer and chief operation officer alone. These problems needed the combined efforts of all administrators and clinicians in order to successfully come out of the negative place they found themselves in. Meliones, the chief nurse executive, and the nurse managers decided on a tactic that brought together the connection between financial performance and excellence of the health care provided to patients. Under their planned strategic renewal, both financial performance and excellent patient care would be dual focuses. During the shared diagnosis stage, the wide spectrum of employees was educated in the external forces their hospital was up against financially. They realized that because the external forces would most likely not change, changes needed to be made primarily internally (Spector, 2013). Next, implementation moved to the pediatric intensive care unit. It was crucial that new behaviors became operationalized by the redesign of roles, relationships, and responsibilities. The team was able to redesign how every member (doctors, nurses, medical staff, accountants, etc.) would perform their tasks. This redesign was done alongside the members in order to get input. There was a decision to use the balanced scorecard measurement tool once they got to the stage where measurements could be utilized. This measurement tool utilized measurements of many things such as customer satisfaction, financial outcomes, processes of the business internally, and the learning/growing abilities of the organization. These measurements were done in hopes to aide in the reinforcement of all new behaviors that were expected. Because of these new tactics, within three years, the hospital began making a profit again (Spector, 2013). What was crucial to the success of Meliones and his team was the sequence they chose to take during the intervention. First, Meliones kept the staff involved by facilitating a shared diagnosis process which helped find the root of the hospital’s financial issues. The process of unfreezing is  important because this is when group members become dissatisfied with current performance or situations. Because Meliones used this approach instead of lecturing the employees on how to change, the employees were given the opportunity to learn and they felt more involved. This allowed the process of formulating an appropriate response to the issues be a group effort as opposed to Meliones coming up with a plan on his own that may have been resisted. The way to overcome defensiveness, when employees resist change, is to get broad-based participation. The shared diagnosis approach surfaced the connection between their financial performance versus behavior patterns and brought agreement am ong employees about what needs to change. Of course, Meliones could have chosen the approach of presenting to the employees all that was wrong and what the new plan would be, including the balanced scorecard. This would have made the unfreezing stage nearly impossible to accomplish if this approach had been taken. Second, he formulated a cross-functional team made of many different positions. This team had a goal to decide the best way to provide excellent customer service for their patients as well as perform well financially. By using the approach of task alignment, Meliones spurred the organization to focus not only on how the staff could work better together, but a dual focus on excellent patient care and financial performance. It was crucial at this stage to get employees to understand how their roles must interact and rely on other roles within the hospital to be successful. This involved educating all employees about the organization as a whole to give everyone a broad perspective and understanding. Third, Meliones began implementing the changes needed specifically in the pediatric intensive care unit. Fourth, every unit member had a redesign of roles, relationships, and responsibi lities. The last step involved using the balanced scorecard system to reinforce the new behaviors within the organization. This sequence was done for each unit within the organization and as a result, the hospital completely changed their downward trajectory within three years (Spector, 2013). After seeing the success that Duke Children’s Hospital experienced in their strategies, I would take the same approach if I were expected to lead group change in a similar situation. Within the process of shared diagnosis, a  shared commitment to the ideas and action plans is incredibly valuable. When people come together, they stimulate, motivate, and inspire each other to bring forward the best ideas (Fullan, 2001). By involving many employees in the process, the positive effect is that they naturally will have a clear understanding of how the necessary changes will actually benefit the organization (Nguyen, 2010). Drama Logbook Example Essay

Today before drama class started I was really tired and really couldn’t be bothered for class. I hope this didn’t affect what happened in class, I don’t think it had that much of an affect. Mr McPhee gave us a lot of talks today which provided us with less time to work in our groups. After Mr McPhee marked the roll he told us about the new school policy with mobile phones. Instead of only getting punished during school hours with a mobile phone, this policy now applies even if we are on the school campus. The next thing he talked about was a story about his flat mate long ago. His friend was Japanese and during the time where he was learning how to speak English, the teacher saw a spider and killed it. His friend was appalled and told him that spiders are man’s best friend because it kills insects for us and also it’s harmless to humans. Spider’s are entitled to as much life as we were. They are more scared of us then we are of them. When he finished telling us his story we finally were sent into our groups to work. Phillip and I just took a seat in front of Mr McPhee’s table to wait for the girls to get ready. They took a while to get started, but eventually they got there. He had to call her mum to get some money and Lisa and Amanda had to get changed into tights again for better working conditions. He turned on the air conditioning for us. Eventually they came and we got started. Lisa and Amanda got the blocks for us this lesson and put it on the floor. He told us that we should have done it, but we were tired. Lisa was really eager to just go through the whole thing first whereas the rest of the group wanted to talk about the start and how we could improve the start. Eventually we caved and decided to just go through what we had so far. We made our way through the work before He stopped our group and told us that we needed to make our starting thing more dynamic and powerful. He also stopped us at anot her point where he told us that the deliver of the words would be influenced by the character. We took his advice and built upon this. Phillip had to redo his line over again so many times, it was pretty funny. We also tried to work on the start but decided to work with it next lesson. Even though we knew what we were doing, we kept messing up and it took us a long time to get through what we had. We added some little details and refined what we had. It was more of a rehearsal then adding to it this lesson. Once we reached the end of what we had plan we all took a seat. The next thing we had to do was plan another persons segment. Phillip was suppose to be next but it was too hard so we decided to brainstorm Jeannette’s. It was still too hard so we just brainstormed in general. In the end we managed to sketch in simple terms what the foundations of each of their performances would be. Jeannette would be along the lines of each of Jeannette thinks that each of us are a fairytale character but the truth is she’s only seeing things and we are just ordinary people. Phillip’s one would be the one we decided before, Lisa didn’t like this idea for a reason but I liked it. Lisa’s one would be about her not fitting in to society so she tries to copy people to fit in with the rest of society and makes friends but she fails. At the end of the lesson, George’s group volunteered to go do their work in progress today. They wanted feedback and advice on how to improve and some negative and positive feedback from Mr Mcphee. Even though they didn’t have enough time to hear the feedback, they were able to perform most of their piece. From what I saw I noticed that their piece had a lot of exiting the stage which was bad. I liked the fact that they used their bodies to turn into machines and I liked the story of their idea ! Their story was basically a girl who is writing in her diary about the different dreams she wants to have and eventually she falls asleep and dreams about meeting all of them. Firstly she meets Harry Potter and then she runs into Alice from Wonderland and then it’s James Bond and lastly it’s Juliet. It was pretty well how they blended all the stories together. The bell rang and we were dismissed. The teacher said he would give them feedback next time.
